According to <a href=\"https:\/\/www.deloitte.com\/us\/en\/insights\/topics\/talent\/human-capital-trends\/2025\/employee-performance-management-optimization-effective-strategy.html\" target=\"_blank\" rel=\"noreferrer noopener\">Deloitte<\/a>, 64 % of employees consider their performance reviews a waste of time.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">When properly prepared, however, it remains the only time of the year when employees and managers take stock of their work, skills, and future plans. Here are our tips for both parties\u2014before, during, and after the meeting.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">These recommendations are based on twelve months of evaluations and schedules analyzed across 210 industrial sites equipped with Mercateam, representing 59,298 employees. The figures are used to tailor each recommendation.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">One observation stands out across all this data: performance reviews are often based on a competency matrix that no longer reflects the work actually being done. Several recommendations directly address this discrepancy.<\/p>\n\n\n\n<!--more-->\n\n\n\n<h2 class=\"wp-block-heading\">What the law requires and what it leaves up to the individual<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">There is no law requiring an employer to conduct an annual performance review. When such a review is conducted, it is based on a collective bargaining agreement, a company-wide agreement, or an internal policy.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">As soon as it is performed, the\u2019<a href=\"https:\/\/www.legifrance.gouv.fr\/codes\/article_lc\/LEGIARTI000006900860\/\" target=\"_blank\" rel=\"noreferrer noopener\">Article L1222-3 of the Labor Code<\/a> sets out three rules:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>The employee is informed of the evaluation methods before they are implemented; ;<\/li>\n\n\n\n<li>The results of the evaluation remain confidential; ;<\/li>\n\n\n\n<li>The criteria selected must be relevant to the objective being pursued.<\/li>\n<\/ul>\n\n\n\n<h3 class=\"wp-block-heading\">Annual review or career development meeting?<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">These two meetings are often confused, even though the law distinguishes between them. The annual review evaluates performance. The frequency of these reviews has been extended from every two years to every four years, and the review period has been extended from six years to eight years.<\/p>\n<p style=\"margin:6px 0;line-height:1.6\">Company- or industry-wide agreements that specified a different schedule must be brought into compliance by October 1, 2026. Many online guides still list the old schedules.<\/p>\n<\/div>\n\n\n\n<h3 class=\"wp-block-heading\">How long should it last, and how often should it be done?<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Allow 45 minutes to an hour. Any longer than that, and people\u2019s attention wanders, and the discussion turns into a mere form-filling exercise.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">At a production site, supplement the annual review with a 20- to 30-minute interim check-in. Skills and authorizations change too quickly there for just one meeting a year, as the figures below show.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">How Employees Prepare for Their Annual Review<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Prepare in writing one to two weeks before the meeting. The goal is to arrive with specific, dated facts, since your manager may not always have up-to-date information about your year.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Take stock of your accomplishments and goals<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Review the goals you set last year and note the results achieved for each one. The higher this percentage is at your site, the more the information you provide will matter during the session.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Celebrating Successes and Addressing Unmet Goals<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Back up each achievement with a verifiable fact: a date, a quantity, or a position held. \u00abI trained two temporary employees in labeling in September\u00bb is more useful than \u00abI put a lot of effort into it.\u00bb.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Highlight these achievements without coming across as self-congratulatory: the fact itself is enough\u2014there\u2019s no need to comment on it.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">For each goal you didn't achieve, write down three points, each in one sentence:<\/p>\n\n\n\n<ol class=\"wp-block-list\">\n<li>what happened, including the cause; ;<\/li>\n\n\n\n<li>what you took away from it; ;<\/li>\n\n\n\n<li>what it would take next year to achieve it.<\/li>\n<\/ol>\n\n\n\n<p class=\"wp-block-paragraph\">A missed goal linked to a verifiable cause\u2014such as a postponed training session\u2014can be carried over with the right resources. If no cause is identified, it generally disappears from the report.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Approach it objectively. What matters is what you've learned from it and your desire to improve.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Don't limit yourself to your profession<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Also talk about what you\u2019ve learned this year in terms of teamwork, organization, and project management. These transferable skills are important to employers and to your professional growth.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">In production, they often take the following forms:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>train or mentor a temporary employee or a new hire; ;<\/li>\n\n\n\n<li>cover for someone at another workstation while they are away; ;<\/li>\n\n\n\n<li>participate in a 5S project or a continuous improvement initiative; ;<\/li>\n\n\n\n<li>report a safety hazard or a recurring quality issue.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">These elements do not appear in the schedule and rarely on the skills form. The interview is often the only time they are noted.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">How the Manager Prepares for the Interview<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Start with the employee\u2019s current situation, not last year\u2019s evaluation. In a spreadsheet, start with the authorizations for which the expiration date is known.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Send the employee their goals from last year and their competency profile one week in advance. That way, they can point out any gaps before the meeting rather than during it.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Assign the employee to a position within the staffing plan<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">The individual job description does not specify how many people are qualified to fill that position.
